What Middle Market Companies Need to Know About HR in 2025

On June 26, I had the honor of speaking to the Chicago Distributors and Manufacturing Group (CDAM) about the top HR issues facing middle market companies in 2025. It was a powerful conversation — one that reminded me just how much the world of work has evolved, and how much opportunity there is for companies that are willing to adapt with intention.

I encourage companies to start by defining their core values in a “we” voice — one that celebrates diversity without creating hierarchy among groups. Culture doesn’t happen by accident; it’s built through rituals, habits, and mini-celebrations that keep people connected.
Employees today are seeking autonomy and purpose, not just a paycheck. That means shifting the focus from hours worked to outcomes delivered.
- Integrating AI and Technological Advancements
AI is no longer a futuristic concept. But how companies approach it varies widely. Some are still prohibitive, others are experimenting, and a growing number are seeing real ROI.
The key? Start with the basics. Help your employees understand what AI is — and what it isn’t — from your organization’s perspective. And most importantly, listen to your people. The best AI solutions are built with human insight at the center.
- Leadership and Manager Development
Burnout is real, especially for managers. Today’s leaders need more than technical skills — they need emotional intelligence, adaptability, and the ability to set boundaries while supporting flexibility for their teams.
We’re seeing a rise in 360 reviews and coaching for high potentials (HIPOs) and for good reason. Summer is also a great time to invest in offsite team events that build trust, relationships, and skills.
- Strategic Workforce Planning and Talent Shortages
Talent shortages persist, especially for skilled roles. But the solution isn’t always external. Companies that are winning are the ones that make internal opportunities visible — offering short-term gigs or special projects that allow emerging talent to grow.
We’re also seeing a rise in internal universities and a focus on skills transparency. It’s not just about filling roles — it’s about building capability from within.
- Organizational Culture and Employee Experience
At the end of the day, people want to feel seen, heard, and valued. They want to know that their work matters. That’s why access to resources, mental well-being, and mission alignment are more important than ever.
